The Effectiveness of Acceptance and Commitment Training on Cognitive Flexibility, Job Stress, and Job Satisfaction among Nurses

Introduction: Nurses, as one of the primary groups in the healthcare system, are constantly exposed to occupational stress and workload pressures, which may lead to decreased cognitive flexibility, increased job stress, and reduced job satisfaction. Accordingly, the present study aimed to examine the effectiveness of Acceptance and Commitment Training (ACT) on cognitive flexibility, job stress, and job satisfaction among nurses.
Methods: This study was an experimental design with pre-test, post-test, control group, and a three-month follow-up. The statistical population included nurses working in hospitals in Khorramabad in 2024. Among 346 nurses, 30 individuals with the lowest scores in cognitive flexibility were selected and randomly assigned to experimental and control groups. The experimental group received 10 sessions of 40 minutes of ACT-based training. The research instruments included the Job Stress Scale by Parker and DeCotiis (1983), the Job-in-General Scale by Ironson et al. (1989), and the Cognitive Flexibility Inventory by Dennis and Vander Wal (2010). Data were analyzed using repeated measures ANOVA.
Results: The results indicated that ACT significantly increased cognitive flexibility (η²=0.67, P<0.001), reduced job stress (η²=0.78, P<0.001), and improved job satisfaction (η²=0.69, P<0.001) in the experimental group, and these effects were sustained at the three-month follow-up.
Conclusion: Acceptance and Commitment Training can be considered an effective intervention to enhance nurses’ psychological resources and improve their professional well-being in high-stress work environments. It is recommended that ACT-based programs be integrated into in-service training for nurses within the healthcare system.
